摘要(中文): 教師領導是當前學校領導的新興議題,教師作為領導者,影響其他教師改進教育實踐,教師領導對於學校的成功是重要的。本研究選擇臺灣地區一所體制外的國民小學為研究對象,運用深度訪談及文件分析,針對教師作為領導者、教師領導的情境、技巧、作為和效果等五種重要成分來探究教師領導的實踐。本研究提出以下的結論,首先,校長及全體教師藉由參與教師團運作,很自然地成為實質的教師領導者;其次,行政與教師界線模糊化、對話與合作的文化,是教師領導適合滋長的情境;再者,獨立行事、合作及反思的能力,是教師領導者須具備的重要技能;再次,同僚領導取向、教師專業自主及自律、教學創新及有效的教師專業發展等作為,是教師領導的具體實踐;最後,學校成員密切互動模式、教師成就感、創新風氣及友善環境等特色,是教師領導所產生的效果。根據上述研究發現,本研究提出三項建議作為參考。
摘要(英文): Teacher leadership is one of the up-to-date issues in school leadership. Playing the role of leaders, teachers can influence their colleagues to improve educational practice so that teacher leadership might be essential for school success. The subjects of the research were an alternative elementary school located in northern Taiwan. By using interviewing and document analysis, the research aimed to analyze the practice of teacher leadership in terms of the five dimensions: teacher as leaders, leadership situations, leadership skills, leadership behaviors, and leadership effects. The findings of the research are mentioned as the following: 1. Principal and all teachers became teacher leaders naturally by means of participating the operation of the college of teachers. 2. It is the situation that was suitable for the development of teacher leadership when teachers and administration have ambiguous lines in dialogic and collaborative culture. 3. The abilities of independent action, operation, and reflection are the must-have skills for teacher leaders. 4. The practice of teacher leadership was manifest on collegial leadership approach, teacher autonomy and self-control, teaching innovation, and effective teacher professional development. 5. The effect of teacher leadership included close interactions among teachers and students, teachers’ sense of achievement, innovative culture, and friendly environment. Based on the findings mentioned above, the research offered many implied applications for reference.
